| Popis | This meta-analysis explores the relationships between job autonomy (as a job characteristic) and employee burnout and work engagement, with a particular focus on age and culture as moderators of these relationships. Using data from 120 independent studies (N = 139,138) published between 2015 and 2024, we found a negative relationship between job autonomy and burnout and a small positive relationship between job autonomy and work engagement. Moderation analyses indicated that both relationships were slightly stronger among older employees. Supplementary analyses further showed that this moderation effect was not continuous. The relationship between job autonomy and burnout was significantly weaker for early-career employees (samples with a mean age under 35) than for later-career employees. Neither individualism nor power distance moderated the autonomy–burnout or autonomy–engagement relationships. These findings emphasise the importance of customised autonomy-enhancing strategies to maximise employee well-being and productivity across various career stages; they also underscore the need for further research on job characteristics that accounts for age and career stage. |
